If you are a CEO funding AI training this year, capability is only half the job, while the other half is status. Get that wrong and even a well-funded programme stalls.
[H5] The pattern we keep seeing
We speak with several senior leaders who have recently been made redundant. They are highly experienced, with strong transferable skills. What surprises us is the reluctance to cross-skill or change direction. Many would rather wait longer for a role at the same level they held before.For senior leaders, identity is tied to title and responsibility; their experience deserves respect. However, the hard part is that when retraining leads to better-paid work, it can still feel like a loss of status.If that is true for leaders between roles, it is just as true for the people inside your organisation and that has a direct cost to your AI strategy.
[H5] Why this matters for your AI upskilling strategy
Across the 1,000+ real AI projects we have reviewed through the AI Awards since 2018, one pattern separates the organisations that get results from the ones that stall. It is rarely the technology; it is whether people actually change how they work.The stalled projects share a common story. The tools arrive, the training happens, adoption stays low and leadership blames the tool or the trainer.The real blocker sits deeper. When AI changes a role, the person in that role asks a quiet question: does this make me more valuable or less?If the honest answer is “less”, no amount of training closes the gap. People do not resist learning; they resist demotion.
[H5] Capability is not the same as adoption
Think of it like a promotion in reverse. Nobody turns down a promotion because the new job needs new skills. They learn fast, because the role signals progress.Now flip it. Ask a 25-year finance leader to become “an AI tool user” and you have framed the change as a downgrade, even if the pay holds. The skills are learnable, but the story is not acceptable.This is where efficiency-first AI programmes go wrong. “AI will make you faster” is heard by many experienced staff as “AI will make you replaceable”. Rivals can copy your tools in months. What they cannot copy is a workforce that has genuinely changed how it works. That is the moat. You only build it if people see the new way of working as a step up.“The organisations winning with AI have worked this out. They do not sell training. They sell a bigger job. When a senior person sees AI as a way to extend their judgment rather than replace it, adoption stops being a battle.” – Mark Kelly, Founder of AI Ireland

[H5] What the evidence says works
From the projects that succeeded, three moves show up again and again.1. Reframe the role, not just the skillsDo not train “AI users”. Create roles that carry weight: AI Lead for Underwriting, Head of Intelligent Operations, AI Champion for the region. Title and mandate matter, but the new role must be visibly bigger than the old one.2. Put experience at the centre, not the edgeYour most experienced people hold the judgment AI cannot replicate. Position them as the ones who direct and quality-check AI output, not the ones being retrained to survive. Their 20 years of pattern recognition becomes the scarce asset. Say that out loud, often.3. A: Two things. First, go through hands-on AI learning personally, before asking the organisation to. Second, redesign key roles so the AI-enabled version carries more status, not less. Information Density
